The sandwich generation is sinking. Here’s how HR can throw a lifeline

What’s a Rich Text element?

The rich text element allows you to create and format headings, paragraphs, blockquotes, images, and video all in one place instead of having to add and format them individually. Just double-click and easily create content.

Static and dynamic content editing

A rich text element can be used with static or dynamic content. For static content, just drop it into any page and begin editing. For dynamic content, add a rich text field to any collection and then connect a rich text element to that field in the settings panel. Voila!

How to customize formatting for each rich text

Headings, paragraphs, blockquotes, figures, images, and figure captions can all be styled after a class is added to the rich text element using the "When inside of" nested selector system.

More employees today are quietly managing two full-time responsibilities: their jobs and their caregiving roles at home. These responsibilities cut across levels and life stages—affecting early-career professionals adjusting to new parenthood, mid-level managers supporting both children and aging parents, and senior leaders navigating complex medical or financial decisions for loved ones. Whether it’s coordinating childcare, managing eldercare logistics, or juggling both, these employees are often stretched thin, trying to stay engaged and effective at work while meeting urgent demands at home.

The “sandwich generation” is growing. People are living longer and having children later. In addition, many Millennials now find themselves caring for parents with early onset diseases like Alzheimer's. With the expanding population in this group, we see a substantial rise in mental health strain across high-impact employee segments.

The mental health toll of caregiving

This isn’t just a personal struggle—it’s a workforce challenge with organizational implications.

  • 1 in 4 U.S. adults are simultaneously caring for children, either raising a child(ren) or supporting an adult child financially and caring for aging parents (Mental Health America).
  • More than 50% of the global workforce is a part of the sandwich generation. (Mercer)
  • 50+ hours per week are spent on caregiving by this group—22 hours for eldercare, 28 for childcare.
  • Nearly half of caregivers report daily stress, and many are unable to cover essential expenses due to caregiving costs (Mercer).

These employees are at higher risk for burnout, anxiety, and depression—but are often underserved by existing benefits. What’s more, the broader mental health system remains confusing, episodic, ineffective, and costly, making it difficult for many to access the support they need.

Why traditional EAPs fall short

Most EAPs were built around episodic, reactive care. For caregivers navigating chronic, layered stress, that’s not enough. What’s missing? This workforce segment doesn’t need another point solution. They need an end-to-end mental health companion.

How Headspace EAP meets the moment

Headspace’s stratified care model is designed to meet a myriad of employee needs with a personalized mix of:

  • 24/7 access to in-the-moment support and care navigation
  • AI companion to serve as approachable entry points into always-there support
  • Evidence-based guided exercises for resilience, stress, and sleep
  • Mental health coaching for transitions and life challenges
  • Licensed therapy and psychiatry for acute and complex mental health needs
  • Integrated work-life services including eldercare and financial guidance

We provide care that flexes with life, ensuring employees get the right level of support—whether they’re returning to work after parental leave or supporting a parent through end-of-life care.

Headspace delivers measurable impact for caregivers

Internal Headspace data found that Headspace resonates strongly with those in the sandwich generation (35–64):

  • 40% of currently enrolled members, aged 35 - 64, are actively engaged with Headspace (meaning they engage at least once since enrollment)
  • Over 36% of these members access content designed to build everyday resilience. Showcasing appetite for prevention and skill-building content.
  • For those with moderate to severe symptoms, clinical outcomes improve rapidly.
    • Depression: ~75% report symptom improvement; ~30% average reduction in PHQ-9 scores within 6 - 16 weeks
    • Anxiety: ~73% report improvement; ~30% average reduction in GAD-7 scores within 6 - 16 weeks.

These results are consistent across mild to severe symptoms—demonstrating Headspace supports early intervention and high-acuity needs equally.

The business case for supporting caregivers

The cost of inaction is high. Unsupported caregivers drive measurable business challenges:

  • Burnout and absenteeism due to chronic stress
  • Attrition among women and mid-career talent
  • DEI and well-being setbacks in organizational culture
  • Higher health care costs associated with untreated mental health needs

Headspace is designed to reverse these trends. In one internal case study, organizations saw a 15% reduction in health care spend among members engaged in both coaching and clinical services.

Rethinking your benefits strategy

Caregivers are not a niche audience—they are a significant part of your workforce. From rising professionals to seasoned leaders, many are balancing work with significant responsibilities at home. Supporting them is not only the right thing to do; it’s a strategic imperative for workforce resilience, retention, and performance.

Meeting today’s mental health needs requires more than access, it demands a system that’s flexible, continuous, and easy to navigate. That’s exactly what Headspace delivers—so your employees can get the right support, at the right time, without having to figure it out on their own.
